The purpose of this phenomenological research study was to explore transformational leadership and diversity management through the communication patterns described by managers and their subordinates in healthcare settings. The research was designed as a comparative study on transformational leadership and diversity management through leader-subordinate communication patterns from two different cultural contexts, the United States, a Western country, and Nigeria, a West African country. The study was significant in addressing challenges in learning within the work environment due to cultural and linguistic differences, worker dissatisfaction, lowered retention and creativity. The study was also significant as a contribution to sparse comparative studies on transformational leadership in the health care setting within developed and developing world economies. A part of this research design was to permit the opportunity for cultural and geographical factors to be taken into consideration. Open-ended questions were utilized in phenomenological research to elicit subjective responses from participants on their experiences. It was found in this study, that healthcare leaders from both countries mostly did not reflect the transformational leadership attributes of Intellectual Stimulation, Inspirational Motivation, Individualized Consideration, and Idealized Influence. Communication gaps influenced by socio-cultural and economic factors in various areas included response time, openness to suggestions, opportunities for advancement, and staffing shortages. Healthcare organizational leaders in both the United States and Nigeria, can improve their employee performance, job satisfaction and openness to change initiatives by establishing good communication patterns based on the transformational leadership attributes. These objectives can be accomplished through continued training and development to close communication gaps while encouraging inclusivity and better diversity management.
